Abstract
This study examined the Quality of Work Life (QWL) among Community Psychiatric
Nurses (CPNs) in the Greater Accra Region of Ghana, with particular focus on its
relationship with job satisfaction and turnover intention. Employing a cross-sectional
quantitative research design, data were collected from 156 CPNs using structured
questionnaires. The findings revealed that 54.5% of respondents reported good QWL, with
many indicating goal clarity, motivation to acquire new skills, and involvement in decision
making processes. However, only 48.7% expressed satisfaction with their jobs, and 47.4%
exhibited high turnover intentions. Statistical analysis demonstrated a strong positive
correlation between QWL and job satisfaction (r = .941, p < .001), and a strong negative
correlation between QWL and turnover intention (r = -.625, p < .001). Furthermore, QWL
and job satisfaction jointly predicted 39.9% of the variance in turnover intention (R² = .399,
p < .001). The study concludes that enhancing QWL and job satisfaction is vital in reducing
turnover intentions among CPNs. It recommends targeted policy interventions, improved
career development pathways, and regular monitoring of workforce well-being to strengthen
retention in this essential segment of mental health care.
